Abstract

The rapid adoption of artificial intelligence (AI) has led employees to perceive that their jobs may be replaced, a perception termed perceived AI technology substitution. Drawing on conservation of resources theory and self-determination theory, this study examines, through questionnaire research, the mechanisms by which perceived AI technology substitution affects job performance. The results support a negative relationship between perceived AI technology substitution and job performance, with job insecurity and work engagement serving as separate, serial mediators. Felt obligation for constructive change (FOCC) strengthens the relationship between work engagement and job performance. The reported conditional serial indirect effects are consistent with the proposed buffering direction and provide preliminary supporting evidence. The discussion provides implications for maintaining employee work engagement and supporting constructive change during AI transformation.
