系统功能过载对工作重塑的影响机制:基于能量耗竭与正念的整合性文献综述

在全球数字化转型深化的背景下,企业信息系统因功能冗余与操作复杂引发的“系统功能过载”已成为普遍性职场压力源。这种技术负荷不仅偏离了赋能初衷,反而通过侵蚀员工的认知与心理资源,抑制了其主动适应环境变化的“工作重塑”行为,进而形成“技术投入-行为抑制”的实践悖论。为理清这一现象背后的复杂机制,本文基于工作要求-资源模型(JD-R)与资源保存理论(COR),采用系统性文献综述法,对 Web of Science、Scopus、EBSCO host 及 CNKI 等数据库中的 52 篇核心文献进行了梳理与分析。研究结果表明:系统功能过载对工作重塑普遍存在显著的负向预测作用,且该关系受文化情境调节并呈现非线性特征;能量耗竭在二者间发挥关键的中介作用,具体通过认知资源耗竭、情绪资源损耗及意志资源耗竭三条路径实现传导;正念作为一种重要的个体内在资源,不仅能缓冲能量耗竭对工作重塑的负面冲击,还能显著弱化系统过载的间接破坏效应。本文最后针对现有测量方式与研究设计的局限性,提出了未来可深化的具体研究方向。
