精神型领导对员工目标接受力的影响研究

摘要

    基于自我决定理论和社会交换理论,本研究探讨精神型领导对员工目标接受力的影响机制,重点考察组织承诺的中介作用以及心流体验的调节作用。对 476 名企业在职员工的分阶段问卷调查发现:精神型领导对员工目标接受力具有显著正向影响;组织承诺在二者之间发挥部分中介作用;心流体验正向调节组织承诺与目标接受力的关系,并进一步调节组织承诺的中介效应。本研究揭示了精神型领导影响员工目标接受力的内在机制与边界条件,为组织提升员工目标认同提供了理论依据与实践启示。
